| (一)课题研究的现状及发展趋势 目前,国内外现有对工作场所即时通讯工具使用的研究主要集中在即时通讯工具的特征、即时通讯工具在工作场所采纳使用的影响因素和即时通讯工具在工作场所的使用价值三个方面,在此加以简要回顾。 媒体同步性理论是由Dennis等人提出的有关通讯媒体性能的一种综合理论。媒体同步性理论关注媒体支持同步性的能力,同步性是指个体在一起工作时协调自身行为的一种共享模式。该理论认为,员工间的信息沟通主要由两个主要过程组成:传递和接收。对于传递这一过程,使用支持较低同步性的通讯媒体会产生更好的传播效果,而对于接收这一过程,使用支持更高同步性的通讯媒体会带来更好的通信性能和沟通质量。该理论明确了通讯媒体的五种性能——符号集、平行性、传播速度、可再听性和可再加工性,它们共同影响同步性的发展。 媒介丰富性描述了媒介对其潜在信息的承载能力,它是有关信息传播结果和信息传播质量的一种衡量指标。该理论定义了媒介丰富度的4个维度,分别是:及时的反馈、多渠道的沟通提示、语言多样性和个体关注。同时,它明确提出了“不确定性”和“模糊度”这两个概念,前者是由于信息在传递过程中不可避免会失真,这也就导致了信息接收者所收到的信息和信息发送者所发送的信息之间存在差异;后者是因为不同的个体在认知水平和信息处理能力等方面存在差异,因此相同的信息,不同的接收者会出现不同的理解。 分心冲突理论认为,当一个人正在处理工作的时候身边有他人存在,那么他就会不自主的投入一定的时间或者精力去关注他人,同时仍要投入一定的精力处理自己手中正在进行的工作,这种冲突会导致他人在场时,个体需要同时努力去注意他人和自己的工作,由此产生的冲突会引起社会助长现象。并且Baron等人认为被测试者在工作中产生分心的原因在一定程度上是由人们自身的“社会性”导致的。 社会临场感理论是Short等人综合社会行为学和传播学所提出的一种用来描述通讯媒体特性的理论。“社会临场感”是指当员工使用即时通讯工具等媒介进行交流和沟通时,他被视为“真实的人”的程度及这个人与他人联系的感知程度。该理论认为,具有社交性、人性化、热情性等特征的媒体属于高社会临场感媒体。Tu等人则认为影响社会临场感的因素有社会情境、在线传播、交互性、系统私密性、私密性感觉这五个因素。 CMC交互模型是Lowry等人通过对比面对面沟通小组和其他通讯媒体,同时结合组织行为学和软件工程学知识而提出的有助于改善组织绩效和员工工作满意度的理论。Lowry等人认为,通过计算机媒介构建CMC超大型联系小组,将员工置于团队性工作情境下,有助于提高员工彼此之间的沟通质量和交互性,而这些指标都和员工的工作满意度和组织绩效紧密相连。 工作要求—资源模型是Demerouti提出的用来描述有关员工职业倦怠感和心理压力的理论模型。Demerouti将该理论模型大致分为两个维度进行验证——工作要求和工作资源,并最终探讨它们对员工职业倦怠感和心理压力的综合效应。其中,该理论主要认为工作要求和工作资源的不匹配和不适应是导致员工产生职业倦怠感和工作压力的主要因素。Bakker等人指出,当工作要求和工作资源匹配时,会对员工身心健康产生促进作用,并有助于提高组织绩效和竞争力。 在有关即时通讯工具的特征的研究方面,有学者认为即时通讯工具软件支持在线和离线发送文本、语音、图片等信息,可以与多个用户同时在线交流,,并能根据对方在线与否判断能否及时得到反馈,是一种集声音、文字、图像、视频、表情等为一体的综合交流平台。因此,基于媒介能力理论,即时通讯工具具有媒介丰富性、存在意识、“弹出式”信息接收、同步性、媒介内的多重交流等特征。这些特征使得即时通讯工具在团队交流协作上具有独特的优势,如员工通过“存在意识”特征可以判断同事是否在线、是否方便接收信息,有助于提高沟通与合作的效率;处于不同办公地点的同事可通过“同步性”功能进行实时团队交流,从而增强远程协作的意愿。可见,即时通讯工具上述特征为工作场所的交流创造了新的沟通情境,其实质是提供了一个即时沟通、信息共享和多重任务处理的工作环境,有助于员工间的相互沟通交流,从而使得即时通讯工具成为工作团队最常使用的沟通工具之一。 在有关工作场所即时通讯工具采纳的影响因素的研究方面,随着即时通讯工具在工作场所的不断使用,国内外学者开始探讨工作场所即时通讯工具采纳的影响因素。如Premkumar等认为功利主义、享乐主义、主观规范、临界数量以及易用性是影响用户使用即时通讯工具的重要因素。Ajjan等基于解构计划行为理论,发现感知态度、上级和同事的影响以及行为控制对员工持续使用即时通讯工具有正向预测效果。国内学者鲁耀斌等基于技术接受模型,分析了中国互联网用户采纳即时通讯工具的原因。李蒙翔等以计划行为理论为基础,探讨了移动即时通讯工具的持续使用意向的影响因素。宋宝香等从人格角度探寻了即时通讯工具持续使用意向的前因变量。 国内外学者们对工作场所即时通讯工具使用价值的研究主要涉及对员工间工作关系的建立与维护、对工作绩效的提升等方面。在工作关系方面,Cho等的案例研究发现,使用即时通讯工具后员工在公司内外部的工作关系都得到加强。Quan-Haase等指出相互合作的知识工作者借助即时通讯工具建立了一种信息交换网,彼此间的联系更加紧密,促进了合作。Pazos等发现即时通讯工具在合作型任务中得到更多的使用。Hyewon等以韩国为例发现,更多的认知和元认知交互发生在BBS团队,而更多的社会和情感交互发生在即时通讯小组。在工作绩效方面,Ou等通过实证研究发现,即时通讯工具和电子邮件在工作场所的使用均有助于提高用户的工作绩效。Hung等通过实验比较发现,使用即时通讯工具的团队能产生更多创意,对任务结果也更加满意。Ou等研究发现,即时通讯工具使用与团队工作绩效显著正相关。 综上所述,现有国内外学者主要对即时通讯工具在工作场所的使用影响、影响员工感知工作负荷的因素等方面进行了相应的研究,但现有大部分研究多采用实验法或案例法,且仅考虑即时通讯工具使用对员工感知工作负荷影响的单一方面,这与真实工作情境下同时存在正反两种影响的现实严重不符,因此,针对即时通讯工具在企业日益风靡的现状以及现有文献中的不足,于是以其在工作场所的使用效果为基础来开展本研究。一方面,即时通讯工具使用给用户带来干扰,造成用户的工作被频繁打断;另一方面,即时通讯工具在工作中使用有利于加强用户之间的交互,提高沟通质量,促进团队协作。那么,即时通讯工具在工作场所使用究竟是造成干扰影响、带来交互作用还是提高沟通质量,它们是否同时存在?工作干扰、沟通质量与交互性对用户的工作负荷有何影响?这些问题构成本研究的核心内容。 (二)本课题研究的意义和价值 本课题的研究,旨在工作中即时通讯工具的使用和员工工作负荷感知之间的关系,深度了解影响员工工作负荷的影响因素,从指导具体实践来看,这一体系的研究具有以下意义: 1、利于让各个行业用人单位真正重视底层员工感受,跟随国策,才能留置人才,实现更好的业绩创收。 2、有助于用人单位重视员工的工作负荷,关注员工内在心理及工作目标对工作的影响。 3、有利于用人单位了解人性化、温和式的管理模式,能够有效增强组织内部凝聚力,使得员工工作负荷降低,充分发挥人才价值,打造人性化管理模式。 (三)参考文献 [1] A.
